Abstract:
Purpose: The purpose of this research is to examine the impact of over-commitment (OC), psycho-social safety climate (PSC) and trait self-control (TSC) on turnover intention of employees with mediating effect of emotional exhaustion. Approach/Methodology/Design: This study investigated the model of mediation with emotional exhaustion for explanation of relationship between OC, PSC and TSC and outcome variable of turnover intention by conducting sample on 235 employees in banking industry of Pakistan. The data was analyzed using SPSS and AMOS. Findings: The result of this study suggests that OC positively influences turnover intention of employees with mediation of emotional exhaustion. However, psycho-social safety climate and trait self-control negatively influences turnover intention of employees with mediating role of emotional exhaustion. Research Limitations/ Implications: This study offers considerable results where efforts at organization level are encouraged to implement psycho-social safety climate for the prevention of negative emotional and behavioral outcomes. This study also suggests for prevention of over-commitment and lower trait self-control where efforts should be made by employers to provide workshops for stress management as well as realistic expectations to be communicated with employees. The cross-sectional nature of study limits the generalizability of the results. Originality/Value: This study reveals that how employee’s perception regarding their over-commitment as well as psycho-social safety climate has an impact on their outcomes. This study builds a strong case for helping organizations so that they would commit to implementation of PSC in their workplace policies. This research further adds substantial knowledge to our understanding that TSC has great impact regarding how employee experiences with their own emotional well-being.
