Abstract:
This study investigates the impact of remote and hybrid working environments on employee loyalty in Pakistan’s IT sector, focusing on the mediating roles of flexibility, productivity, work-life balance, employee well-being. The research adopts a quantitative approach, utilizing a cross-sectional design to collect data from 152 respondents employed in IT firms. Statistical analyses, including correlation, regression, and coefficient analysis, reveal significant positive relationships between the independent variables and employee loyalty. Employee well-being emerged as the most influential factor, highlighting the critical importance of mental, physical, and emotional health in fostering loyalty. Flexibility and work-life balance also demonstrated moderate positive effects, emphasizing the role of adaptable work arrangements and personal-professional integration in enhancing employee commitment. Productivity, while significant, had a relatively weaker impact, suggesting that task efficiency alone is insufficient to drive loyalty without supportive workplace practices. The findings align with recent literature, underscoring the importance of holistic employee-centric strategies in retaining talent in remote and hybrid work models. The study contributes to Social Exchange Theory by demonstrating how supportive work environments foster reciprocal loyalty from employees. Practical implications include prioritizing well-being programs, flexible scheduling, and work-life balance initiatives. The research also identifies areas for future exploration, such as the long-term effects of hybrid work, the role of leadership styles, and the impact of technological advancements on employee loyalty. These insights provide valuable guidance for organizations aiming to enhance employee satisfaction and retention in evolving workplace landscapes.
