Abstract:
Intrapreneurship has gained substantial attraction from academicians and practitioners in the recent past. Existing literature reports a few determinants of intrapreneurship, but no notable research examined the effects of learning organizational culture (LOC) with its five dimensions on intrapreneurship. Further, research on these variables is largely missing in the Pakistani context which is quite different from the context of Western firms with respect to its implications for intrapreneurship. To address these gaps, the current research examines the LOC and its five dimensions (i.e. systems thinking, personal mastery, mental models, shared vision and team learning) as the determinants of intrapreneurship directly and through the serial mediation of work-based happiness and organizational citizenship behavior (OCB). The research also measures the moderating role of political skills in the relationship between OCB and intrapreneurship. The current research is conducted following the positivist quantitative research approach. The research is conducted in the private healthcare sector of Pakistan while 20 private hospitals located in Lahore and Islamabad having a minimum of 150 beds are considered for the current research. The data is collected from 355 medical doctors working in these hospitals through a face-to-face survey using a questionnaire. Data has been analyzed using SPSS17 and WarPLS7.0 and different statistical tests have been performed to conduct statistical analyses such as construct validity, composite reliability, normality, multi-collinearity, and partial least square structural equation model (PLS-SEM). The findings drawn from these analyses are used for hypotheses decisions. It has been empirically found that all LOC’s dimensions have significant positive effects on intrapreneurship. The serial mediation of work-based happiness and OCB between the five dimensions of LOC and intrapreneurship has also been found significant. Further, LOC’s dimensions have positive significant effects on work-based happiness. Work-based happiness has positive significant effects on OCB. Similarly, the effects of OCB on intrapreneurship have also been found positive and significant. However, the moderating role of political skills in the relationship of OCB and intrapreneurship has not been found significant. The current research makes a significant contribution to the existing body of literature by providing empirical evidence regarding the effects of LOC on intrapreneurship directly and through the serial mediation of work-based happiness and OCB. The findings also provide valuable insights for the practitioners particularly for healthcare management as they can consult these findings to improve their learning culture and intrapreneurial activities to better exploit the business opportunities. The findings of the study can be generalized in another context subject to the context similarities.
