Abstract:
Nurses are the most important assets for healthcare industry. Nurses’ turnover affects in provision of quality service to patients and fulfilling their needs. Retention of registered nurses is the main concern of healthcare industry now a days. The purpose of this study is to examine the direct relationship of psychological empowerment, job satisfaction and job stress on turnover intentions and indirectly through affective commitment among registered nurses in healthcare industry of twin cities of Pakistan. A total of 500 questionnaires were distributed to registered nurses working in government and private sector hospitals of twin cities of Pakistan. 426 questionnaires were received after filling. Stratified random sampling technique was used to collect data. The study found that psychological empowerment and job satisfaction have significant negative association with turnover intentions and job stress has significant positive association with turnover intentions. Moreover it was found that affective commitment partially mediates between psychological empowerment and turnover intentions, job satisfaction and turnover intentions and job stress and turnover intentions. The findings of this study are important for top management and HR professionals to reduce turnover intentions through psychological empowerment, job satisfaction and job stress with mediation of affective commitment.
