| dc.description.abstract | This is the era of competition, in this competitive market it is very difficult to find and retain talented employees. Although due to the increase in the unemployment rate, the high number of manpower is available, still, this is very difficult for all types of industry to maintain their talented employees. When we talk about the healthcare industry, the situation is very devastating because of the high turnover rate of health care worker especially nurses. That’s the way many researchers recommend to work on turnover intention of Nursing Staff. Therefore, the main purpose of this research is to investigate Turnover Intention among healthcare workers in Rawalpindi and Islamabad. In the current study, we investigate how Transformational Leadership helps healthcare institutions to the decreased Turnover Intention of staff. After that Organizational Justice is investigating with Turnover Intention, the aim of Organizational Justice is to check that is the retention of nurses, staff can improve by increasing the amount of organizational Justice in healthcare institutions. After that effect of these variables on Turnover Intention is investigating with the mediation role of Affective Commitments. For this purpose, 500 questionnaires were distributed in the healthcare institution of Rawalpindi and Islamabad, after receiving back these questionnaires we selected 387 questionnaires for data testing. We used SPSS for testing the data. The result of this analysis suggests that there is an adverse relationship existed between Transformational Leadership and Turnover Intention and Organizational Justice and Turnover Intention. In mediation testing, Affective Commitment fully mediates the relation of Transformational Leadership and Turnover Intention and Partially mediates Organizational Justice and Turnover intention. Finally, under the result of this study, we suggested that leaders in healthcare institutions should adopt the Transformational Leadership style and apply a high level of Organizational Justice to reduce Turnover Intention. And future research should investigate these variables in different geographic locations and other industries. | en_US |
