Design/Methodology/Approach - Non-probabilistic, convenience sampling was done from
398 teachers belonging to government, private and NGO based schools in Karachi.
Regression analysis was used to test the developed hypotheses.
Findings - Organization commitment tends to partially arbitrate the relationship between
soft HR practices such that autonomy, workload, work-life balance and job performance.
However, the relationship of the three is positive with job performance in terms of direct
association.
Research Limitations/Implications - The study is narrow, only to the school teachers in
Karachi and cannot be generalized to other cities as yet, the sampling done was convenient
sampling due to the time constraint and most importantly, the technological bander in terms
ofthe questionnaire was faced.
Practical implications — The study indicates a dire need to improve the working conditions
of the teachers in terms of autonomy and work-life balance in order to increase the job
performance.
Originality/Value - Even though this study is based on a research paper published before,
the originality lies in the mediating variable, organization commitment, which have not been
studied before in this framework. Moreover, the study contributes to the body of knowledge
generated while studying the teachers’ job performance and also how things could be
improved in Karachi.
